锲而不舍,金石可镂。经过在DBA的课程学习与实践,2023年9月27日,DBA四期班同学、汇思人力资源集团公司董事长高门中迎来了他的最终答辩时刻。高门中同学在答辩现场阐述了《导师护持行为: 上司的角色和对徒弟的影响》,成果丰硕,最终顺利通过答辩。恭喜高门中同学,让我们一起回顾他的高光时刻。

高门中 | 导师护持行为: 上司的角色和对徒弟的影响

▇ 论文摘要:

护持行为概念是在当前员工需要支持、但组织在提供支持方面却面临挑战的矛盾背景下提出的。随着工作需求和组织不确定性的升级,传统的层级支持系统不足以缓解焦虑。护持环境为员工表达情绪提供了一个临时的安全空间,使他们能够应对不确定性和不安全感。尽管护持行为对于建立自身韧性和支持困境至关重要,但目前对护持行为的前因、后果、作用机制和边界条件的研究非常有限。

通过整合社会学习理论和社会认知理论,本研究提出了一个涓滴模型,表明导师的直接上司行为可能影响导师护持行为,进而影响他们的徒弟的结果变量。具体而言,该研究将上司护持行为作为导师护持行为的主要前因,因为个人会从观察可靠的榜样(例如上司)中学习。此外,该研究旨在验证导师护持行为对徒弟产生的影响,探索后果和潜在机制。此外,该研究还考察了导师护持行为对徒弟工作绩效、组织公民行为、主观幸福感和身体幸福感的影响,以及个人学习和工作参与的中介作用。该研究还提出,在特定条件下,上司行为对导师护持行为的影响可以增强或减弱。高质量的领导-成员交换关系可能会加强上司护持行为对导师护持行为的影响,因为导师将上司视为榜样和指导。

通过四次分别间隔一个月的问卷调查数据收集,最终获得了242 组导师-徒弟二人组的完整数据。数据分析的结果表明,所有假设均得到支持。研究发现,导师护持行为在上司护持行为与徒弟的结果变量的关系中起显著中介作用,领导-成员交换关系(LMX)是上司护持行为主效应的关键调节因子。结果还表明,徒弟的个人学习和工作投入在导师的护持行为与徒弟的工作绩效、组织公民行为、主观幸福感和身体幸福感之间的关系中起中介作用。

这项研究通过提出第一个关于导师护持行为的综合模型、探讨导师护持行为的前因后果,潜在机制和调节作用,对护持行为的研究有极大的理论贡献。从实践的角度来看,本研究的结果凸显了护持行为的重要性,组织和高管必须理解护持环境和行为,以帮助员工管理焦虑、提高工作效率和促进创新。

▇ ABSTRACT:

"Holding Behavior" concept is brought forth amid the backdrop that current employees need support, but the organization is faced with challenges in providing it. As job demands and organizational uncertainties escalate, conventional hierarchical support system is not enough to alleviate anxiety. Holding environment provides a temporary safe space for employees to express their sentiments, so that they can deal with uncertainties and sense of insecurity. Despite the fact that Holding Behavior is crucial for addressing self-resilience and support dilemma, there are limited studies on cause, consequence, mechanism, and boundary conditions of the Holding Behavior.

By integrating social learning theory with social cognition theory, the study proposes a trickle-down model suggesting that behaviors of the mentor’s direct superior might affect the mentor’s holding behavior, and in turn exert influence on their protégés’ outcome variables. To be precise, the study takes the superior’s holding behavior as main cause leading to the mentor’s holding behavior, as individuals will learn from deeds of trustworthy role models such as the superior. Besides, the study is aimed at verifying the impact of the mentor’s holding behavior on the protégés, and exploring the consequence and underlying mechanism. Also, the study examines the effects of mentor holding behavior on the protégés’ job performance, organizational citizenship behaviors, subjective well-being, and physical well-being, in addition to the intermediary role of personal learning and job involvement. According to the study, the effect of the superior’s behaviors on mentor holding behavior may be abated or elevated in given conditions, and high-quality leader-member exchange might step up such effect, as the mentor regards the superior as role model and guide.

Exhaustive data on 242 mentor-disciple groups were eventually acquired through collection of questionnaire survey data that was organized once every two months and in a total of 4 times. Data analysis results show that all presuppositions are substantiated. According to the study, the mentor’s holding behavior plays a significant intermediary role in the effect of the superior’s holding behavior on discipline’s outcome variables, and the leader-member exchange (LMX) is a key regulator for main effect of the superior’s holding behavior. The results also show that the protégés’ personal learning and job involvement play an intermediary role in effect of the mentor’s holding behavior on the protégés’ job performance, organizational citizenship behaviors, subjective well-being, and physical well-being.

By proposing the first comprehensive model on mentor’s holding behavior, the study discusses the cause and consequence, underlying mechanism, and regulatory role of the mentor’s holding behavior, which greatly benefits theoretical research of the Holding Behavior. Regarding practices, the study highlights the importance of the Holding Behavior according to the results, thus organizations and senior executives shall understand the holding environment and behavior, in order to assist employees in managing anxiety, raising work efficiency, and fostering innovation.
